تأثیر رهبری دوسوتوان بر نوآوری سازمانی باتأکید‌بر نقش میانجی‌گری جستجوگری دانش و تعدیل‌گری انعطاف‌پذیری راهبردی در صنعت بانکداری ایران

چکیده
هدف پژوهش حاضر، بررسی تأثیر رهبری دوسوتوان بر نوآوری سازمانی در صنعت بانکداری ایران است. این پژوهش ازنظر هدف، کاربردی است و رویکرد کمی دارد و ازنظر ماهیت روش و گردآوری اطلاعات، توصیفی ـ پیمایشی است. جامعه آماری این پژوهش صنعت بانکداری ایران و نمونه آن 28 بانک دولتی، خصوصی و قرض‌الحسنه شهر تهران است. یافته‌های این پژوهش نشان می‌دهد رهبری دوسوتوان بر جستجوگری دانش و نوآوری سازمانی، تأثیر مثبت و معناداری دارد. همچنین جستجوگری دانش بر نوآوری سازمانی تأثیر مثبت و معناداری دارد و این متغیر به‌عنوان میانجی‌گر رابطه رهبری دوسوتوان و نوآوری سازمانی نقش ایفا می‌کند، اما انعطاف‌پذیری راهبردی نقش تعدیل‌گر در رابطه جستجوگری دانش با نوآوری سازمانی ندارد. درنهایت به مدیران این صنعت پیشنهاد شد تا با توسعه آگاهی و قابلیت‌های خود، توانایی اعمال توأمان رفتارهای باز و بسته رهبری را برای بهبود نوآوری سازمانی توسعه دهند، پایگاه‌های دانش درون و برون‌سازمانی را گسترش داده و قابلیت جذب دانش را در سازمان توسعه دهند، نسبت به توسعه مراکز نوآوری اهتمام ورزند، نحوه مشارکت کارکنان در تصمیم‌گیری‌ها و ایده‌پردازی درجهت بهبود نوآوری سازمان را تسهیل کرده و فرهنگ نوآورانه را بر سازمان خود حاکم سازند.

چکیده English

The purpose of this research is to investigate the effect of ambidextrous leadership on organizational innovation in the banking industry of Iran. This research is applied and quantitative in terms of its purpose, and in terms of the nature of the method and data collection, it is descriptive-survey. The statistical population of this research is Iran's banking industry and its sample is 28 public, private and Qarz-ul-Hasneh banks in Tehran. The findings of this research show that ambidextrous leadership has a positive and significant effect on knowledge seeking and organizational innovation. Also, knowledge seeking has a positive and significant effect on organizational innovation, and this variable plays a mediating role in the relationship between ambidextrous leadership and organizational innovation. However, strategic flexibility does not have a moderating role in the relationship between knowledge seeking and organizational innovation. Finally, it was suggested to the managers of this industry to develop their awareness and capabilities, to develop the ability to apply both open and closed leadership behaviors to improve organizational innovation, to expand internal and external knowledge bases, and to develop the ability to absorb knowledge in the organization, pay attention to the development of innovation centers, facilitate the participation of employees in decision-making and idea generation in order to improve the innovation of the organization, and establish an innovative culture in their organization.
