مطالعه پدیدار‌شناسانه رفتار‌های کاری معکوس با تأکید بر تجربه زیسته کارکنان پتروشیمی فناوران

چکیده
در محیط رقابتی، رفتار کارکنان به‌عنوان یکی از دغدغه‌های مهم سازمان‌ها مطرح‌شده است. رفتار کارکنان را می‌توان به آن دسته از رفتارهایی که به نفع سازمان است و به آن‌هایی که به آن آسیب می‌رساند، طبقه‌بندی کرد. اولی به‌طور مثبت به عملکرد سازمانی کمک می‌کند. درحالی‌که مورد دوم برای سازمان‌ها مضر است. به این رفتارهای مضر یا ناکارآمد توسط محققان مختلف برچسب‌های متفاوتی مانند خشم و خشونت در محل کار، انحراف، تلافی و خرابکاری زده‌شده است. تجزیه‌وتحلیل این برچسب‌ها نشان می‌دهد که همه آن‌ها ماهیت معکوس دارند، به همین دلیل به‌عنوان رفتارهای کاری معکوس نامیده می‌شوند که می‌تواند به کارکنان، سازمان و ذینفعان آن آسیب برساند. با توجه به این مطالب و اهمیت رفتار کارکنان هدف از انجام این مطالعه بررسی و تحلیل عوامل و شرایطی است که باعث بروز رفتارهای کاری معکوس در صنعت پتروشیمی می‌شود. این مطالعه به‌منظور درک بهتر این نوع رفتارها و ارائه راهکارهایی برای پیشگیری و مدیریت آن‌ها انجام شد. راهبرد پژوهش، پدیدارشناسی تفسیری و مشارکت‌کنندگان در آن کارکنان پتروشیمی فناوران بودند. نمونه‌گیری به‌صورت هدفمند و بر اساس اشباع نظری انجام شد که بعد از مصاحبه با 21 نفر به اشباع نظری دست‌یافته شد. نتایج این مطالعه به ارائه یک مدل با 6 بعد اصلی (رفتار معکوس فردی، رفتار معکوس شغلی، رفتار معکوس سیاسی، رفتار معکوس سازمانی، رفتار معکوس بین فردی و رفتار معکوس منفعت طلبانه) برای رفتارهای معکوس منجر گردید.

چکیده English

In a competitive environment, the behavior of employees has been raised as one of the most important concerns of organizations. Employee behavior can be classified into those that benefit the organization and those that harm it. The first one positively contributes to organizational performance. While the second case is harmful for organizations. These harmful or ineffective behaviors have been given different labels by different researchers, . all of them are counterproductive in nature, which is why they are called counterproductive work behaviors that can harm employees, the organization, and its stakeholders. Considering these materials and the importance of employee behavior, the purpose of this study is to investigate and analyze the factors and conditions that cause adverse work behaviors in the petrochemical industry. This study was conducted in order to better understand the causes and effective factors in the occurrence of this type of behavior and to provide solutions for their prevention and management. The research strategy was interpretive phenomenology and the participants were petrochemical workers and technologists. Sampling was done purposefully and based on theoretical saturation, which was achieved after interviewing 21 people. The results of this study led to the presentation of a model with 6 main dimensions (individual reverse behavior, occupational reverse behavior, political reverse behavior, organizational reverse behavior, interpersonal reverse behavior and selfish reverse behavior) for reverse behaviors.interviews. This research is considered an applied research in terms of its purpose. Also, this research is descriptive-exploratory based on the method of data collection and is a qualitative research type. in this study theoretical saturation was achieved after interviewing 21 people. The results of this study achieved to present a model with 6 main dimensions (individual reverse behavior, occupational reverse behavior, political reverse behavior, organizational reverse behavior, interpersonal reverse behavior and selfish reverse behavior) for reverse behaviors.
