واکاوی بدقلقی سازمانی: ویژگی‌های کارکنان بدقلق و عوامل مؤثر بر آن‌ها

چکیده
کارکنان بدقلق، کارکنانی هستند که کارکردن با آنها سخت است و تجربه کارکردن با آنان گاهی به یکی از آزاردهنده‌ترین تجربه‌های کاری در سازمان تبدیل می‌شود. هدف این پژوهش، شناسایی ویژگی­های کارکنان بدقلق و عوامل مؤثر بر آن در سازمان­هاست. رویکرد این پژوهش، کیفی است. مشارکت‌کنندگان پژوهش با شیوه نمونه‌گیری قضاوتی هدف‌مند و به روش گلوله‌برفی و براساس این ملاک اصلی که تجربه زیسته کارکردن با کارکنان بدقلق را داشته باشند، انتخاب شدند. روش گردآوری اطلاعات در این پژوهش، مصاحبه نیمه‌ساختاریافته بود. شیوه تحلیل داده‌های مصاحبه در این پژوهش، تحلیل مضمون بود. پژوهش حاکی از آن است که رفتارهای بدقلقی در سه دسته شناختی، نگرشی و رفتاری قابل دسته‌بندی بوده و عوامل محیطی و ساختاریِ ویژه‌ای می‌توانند به‌عنوان تقویت­کننده­های این رفتارها در سازمان، به آن­ دامن بزنند. فهم مصادیق رفتاری کارکنان بدقلق به افراد کمک می‌کند تا با اتخاذ راهبرد تعاملی و اراتباطات مناسب، تجربه آزاردهنده کارکردن با چنین افرادی را به تجربه‌ای اثربخش تبدیل کنند. همچنین آگاهی از تقویت‌کننده‌ها یا عوامل مؤثر بر بدقلقی کارکنان، به رهبران و مدیران سازمان این امکان را می‌دهند تا با مدیریت این زمینه‌ها، نسبت به مدیریت کارکنان بدقلق سازمانی اقدام کنند.

چکیده English

It seems that working with difficult employees is a common experience of all those who have experienced different careers and organizations. Sometimes this experience is so annoying that it leads to leaving the job and leaving the organization. The solution to such Annoying experiences is not to remove these people from the organization, but to identify the behavioral characteristic of this group of employees and apply appropriate interactive and communication strategies with them. This is due to the fact that organizational human beings are affected by environmental and structural characteristics and when entering the organization, they cannot work like a person devoid of personal and personality feelings and characteristics and without being affected by environmental and structural conditions. This research examines organizational misbehavior by identifying the characteristics of difficult employees in organizations. And the characteristics of difficult employees or difficult behaviors are identified through interviews with participants who have lived the experience of working with these employees. Thematic analysis was the method of analyzing the interview data in this research. The findings suggest that difficult behaviors can be categorized into three categories: cognitive, emotional, and behavioral. And special environmental and structural factors can act as reinforcers of these behaviors in the organization.
