اثر رهبری زامبی بر سکوت سازمانی؛ با نقش میانجی صخره شیشه‌ای

چکیده
سکوت سازمانی، یکی از چالش‌های مهم در محیط‌های کاری معاصر است و عومل متعددی بر تشدید آن در سازمان اثرگذار است، بنابراین، پژوهش پیش‌ رو با هدف تعیین میزان اثرات رهبری زامبی بر سکوت سازمانی با نقش میانجی صخره شیشه‌ای انجام شد. ازنظر فلسفی، اثبات‌گرایانه با رویکرد قیاسی، راهبرد توصیفی، از  نوع کمّی و مقطعی بوده و ابزار گردآوری داده‌ها، پرسشنامه است. جامعه آماری پژوهش، کارکنان زن کمیته امداد امام خمینی(ره) استان کردستان و مراکز نیکوکاری می‌باشد. روش نمونه‌گیری، تصادفی طبقه‌ای بوده و با استفاده از روش کوهن تعداد 107 نفر از کارکنان به‌عنوان نمونه آماری انتخاب شدند. پایایی مدل اندازه‌گیری ازطریق بارهای عاملی، پایایی ترکیبی و آلفای کرونباخ، همچنین روایی همگرا با معیار AVE و روایی واگرا توسط شاخص HTMT بررسی و تأیید شد. نتایج تحلیل داده‌ها با نرم‌افزار پی.ال.اس نشان داد که رهبری زامبی به‌طورمستقیم و غیرمستقیم ازطریق متغیر میانجی صخره شیشه‌ای بر سکوت سازمانی اثرگذار است. همچنین، نتایج آزمون تحلیل واریانس با نرم‌افزار اس.پی.اس.اس نشان داد که بین میانگین نظرات ازلحاظ متغیرهای محل خدمت، تجربه و نوع استخدام تفاوت معنادار وجود دارد. درخصوص سایر متغیرها تفاوتی مشاهده نشد. جنبه نوآوری پژوهش این است که مطالعات پیشین متغیرهای مذکور را در فرهنگ‌های غربی بررسی کرده‌اند. لیکن پژوهش حاضر متغیرها را به‌طور هم‌زمان و در فرهنگ و بستر غیرغربی (ایران) بررسی کرد.

Organizational silence is one of the important challenges in contemporary workplaces, and several factors affect its intensification in the organization. Therefore, the present study aimed to determine the effects of zombie leadership on organizational silence with the mediating role of the glass cliff. Philosophically, this study adopts a positivist approach using deductive reasoning. It employs a descriptive strategy, characterized by quantitative and cross-sectional methods with data collection via a questionnaire. The research population consists of female employees of the Imam Khomeini Relief Committee in Kurdistan and various charitable centers. A stratified random sampling method was employed, resulting in a sample of 107 employees selected using Cohen's method. The reliability of the measurement model was confirmed through factor loadings, composite reliability, and Cronbach's alpha. Additionally, convergent validity was assessed using the AVE criterion and discriminant validity was measured with the HTMT index. Data analysis conducted with PLS software revealed that zombie leadership impacts organizational silence both directly and indirectly through the mediating variable of the glass cliff. Furthermore, ANOVA results from SPSS indicated significant differences between mean opinions based on the variables of workplace, experience, and type of employment, while other variables showed significant differences. This research is innovative in that prior studies have primarily examined these variables in Western cultures, whereas this study explores them simultaneously within a non-Western context, particularly in Iran.
