تحلیل عوامل موثر بر فلات شغلی در شرکت های توزیع نیروی برق: رویکرد دیمتل خاکستری

چکیده
یکی از مسائلی که امروزه سازمان‌ها را تهدید می‌کند، بحث فلات‌زدگی شغلی و اثرات آن بر روی عملکرد کارکنان و سازمان است که می‌تواند پایداری توسعه فعالیت‌های سازمان و توسعه توانمندی‌های کارکنان را تحت تأثیر قرار دهد. اهمیت این موضوع در آن است که پیش‌بینی و تشریح این فرآیند، عملاً امکان هدایت رفتار کارکنان به‌سوی روندی مطلوب و نظام‌مند را ممکن می‌سازد. هدف از این پژوهش، شناسایی و اولویت‌بندی عوامل موثر بر فلات‌زدگی شغلی در شرکت توزیع برق هست، عوامل با استفاده از مرور ادبیات و پیشینه پژوهش شناسایی و استخراج گردید. برای اولویت‌بندی و بررسی روابط بین عوامل از تکنیک دیمتل خاکستری استفاده شده است. نتایج نشان داده است که عدم تناسب فرد با شغل و متوقف ماندن بیش از حد در شغل از اهمیت (قدرت) بالایی برخوردارند. همچنین مقایسه عوامل از نظر شدت تأثیرپذیری و تأثیرگذاری نشان داده است که تنوع شغلی پایین و ساختار سازمانی ناکارآمد از نظر تأثیرگذار قطعی (علت) و مقایسه خود با افراد دیگر در پست‌های بالاتر و احساس نامنصفانه بودن ارتقا از نظر تأثیرپذیر قطعی (معلول) بالاترین اولویت را دارند. به‌کارگیری نتایج این پژوهش و بررسی عوامل موثر بر فلات زدگی شغلی باعث تعدیل فلات‌زدگی در سازمان‌ها می‌شود و از این طریق زمینه لازم برای توسعه توانمندی‌های کارکنان، افزایش رضایت و انگیزه آن‌ها در کار فراهم می‌شود. سازمان‌ها برای مقابله با این پدیده از استراتژی چرخش شغلی، غنی‌سازی شغلی و توسعه شغلی استفاده می‌کنند. با انجام این تحقیق می‌توان وضعیت موجود فلات‌زدگی کارکنان را شناخت و برنامه‌ریزی لازم برای رفع یا کاهش این ویژگی را طراحی و اجرا نمود. همچنین با بهره‌گیری از نتایج این تحقیق عوامل زمینه‌ای موثر بر فلات‌زدگی شغلی شناسایی می‌گردد و می‌توان ضمن شناسایی متغیرهای مؤثر اقدامات لازم را جهت کاهش و تعدیل تأثیر آن‌ها به کاربرد.

چکیده English

One of the issues that threatens organizations today is the discussion of job plateauing and its effects on the performance of employees and the organization, which can affect the sustainability of the development of the organization's activities and the development of the employees' capabilities. The importance of this issue is that predicting and explaining this process practically makes it possible to direct the behavior of employees towards a desirable and systematic process. The purpose of this research is to identify and prioritize the factors affecting job plateauing in the electricity distribution company. DEMATEL grey technique has been used to prioritize and check the relationships between factors. The results have shown that C11 (unsuitability of the person to the job) and C12 (staying too long in the job) are of high importance (power) and the comparison of the factors in terms of intensity and effectiveness has shown that low job diversity and organizational structure Inefficient in terms of definite influence (cause) and comparing oneself with other people in higher positions and the feeling of unfair promotion in terms of definite influence (disability) have the highest priority. Applying the results of this research and examining the factors affecting job plateauing will adjust the plateauing in organizations, and in this way, the necessary ground will be provided for the development of employees' capabilities, increasing their satisfaction and motivation at work. By doing this research, it is possible to know the existing situation of the plateau of employees and to design and implement the necessary planning to eliminate or reduce this feature. Also, using the results of this research, the background factors affecting job plateau are identified, and while identifying the effective variables, the necessary measures can be applied to reduce and adjust their impact.
