ارایه چارچوب مفهومی مدیریت هیجانات در فرایندهای منابع انسانی سازمان با رویکرد فراترکیب

چکیده
فرایندهای منابع انسانی در سازمان ذاتاً هیجانی می‌باشند و می‌توانند منشأ بروز هیجانات کارکردی و غیرکارکردی مختلفی بوده به گونه ای که اهداف و اثربخشی هریک از فرایندهای منابع انسانی را تحت تأثیر قرار دهد. در این مقاله با مرور سیستماتیک ادبیات به روش فراترکیب، به تبیین یک چارچوب مفهومی جهت مدیریت هیجانات در هریک از فرایندهای منابع انسانی پرداخته شده است. در چارچوب مفهومی ارایه شده، با انتخاب و تحلیل 66 مقاله منتخب، 349 کد اولیه شناسایی و در قالب 7 مقوله اصلی شامل حالت، موقعیت(علت)، پیامد، کارکرد، راهکار و زمینه و آثار مدیریت هیجانات در فرایندهای منابع انسانی سازمان، تبیین گردید. با تحلیل مضمون کدهای اولیه، مجموعاً 55 مضمون اصلی شناسایی شد، که 28 مضمون مربوط به راهکارهای مدیریت هیجانات در قالب چهار فرایند جذب و استخدام، آموزش و توانمندسازی، مدیریت عملکرد و جبران خدمات ارایه گردید. همچنین 8 مضمون به عنوان علت، 3 مضمون به عنوان پیامد، 3 مضمون به عنوان کارکرد و 9 مضمون به عنوان متغیرهای زمینه ای مؤثر بر اثربخشی راهکارها، شناسایی و در مجموع مهمترین آثار مدیریت هیجانات در فرایندهای منابع انسانی، بهبود نگرش، بهبود احساس و بهبود رفتار کارکنان و همچنین ایجاد مزیت رقابتی برای سازمان تبیین گردید.

Identifying the conceptual framework of emotion management in human resource processes of the organization: Meta-Synthesis study

چکیده English

Human resource processes in the organization are inherently emotional and can be the source of various functional and dysfunctional emotions in such a way that they affect the goals of each of the human resource processes and reduce their effectiveness. In this article, through a systematic review of the literature, a framework for managing emotions in each of the human resource processes has been presented using the Meta-Synthesis method. In the proposed framework, by selecting and analyzing 66 articles, 349 primary codes were identified and placed in the form of 7 main categories including state, situation (cause), consequence, function, solution and context, and effects of emotion management on an organization’s human resource processes. By analyzing the primary codes, 55 main themes were identified, of which 28 themes related to emotion management solutions were presented in the form of four processes: recruitment, training and empowerment, performance management, and compensation. In addition, 8 themes were identified as causes, 3 themes as consequences, 3 themes as functions, and 9 themes as contextual variables affecting the effectiveness of solutions. In general, the most important effects of emotion management in human resource processes, improvement of attitude, improvement of feelings, and improvement of employees' behavior, as well as the creation of competitive advantage for the organization were explained.
