اثر تعدیل‌کننده تعارض نقش، تعارض کار- خانواده،اعتماد و عدالت سازمانی ادراک‌شده در تأثیرگذاریفرسودگی شغلی بر بدبینی سازمانی

چکیده
این پژوهش با هدف بررسی نقش متغیرهای تعدیل­کننده در اثرگذاری فرسودگی شغلی بر بدبینی سازمانی پرستاران انجام شده است. تحقیق حاضر به‌لحاظ روش، یک تحقیق توصیفی و پیمایشی و به‌لحاظ هدف، تحقیقی کاربردی است. پرستاران مجتمع بیمارستانی امام خمینی(ره) جامعه آماری تحقیق را تشکیل می­دهند که نمونه­ای 120 نفره از آنها به‌طور تصادفی برای مشارکت در این تحقیق انتخاب شدند. ابزار تحقیق شامل پرسشنامه­های فرسودگی شغلی مسلچ و جکسون، بدبینی سازمانی دین و همکاران، تعارض نقش ریزو و همکاران، تعارض کار- خانواده کوپلمن، عدالت ادراک‌شده تسوی و همکاران و اعتماد پیرس و همکاران بود که توسط اعضای نمونه تحقیق تکمیل شدند. داده­ها براساس روش مدل­یابی معادلات ساختاری و با استفاده از نرم‌افزار AMOS تحلیل شد. نتایج نشان داد با افزایش سطح فرسودگی شغلی، میزان بدبینی سازمانی پرستاران نیز افزایش می­یابد. همچنین تعارض نقش و تعارض کار- خانواده، اثر تعدیل‌کننده افزایشی بر رابطه فوق دارند. یافته­های تحقیق نقش تعدیل‌کنندگی اعتماد و عدالت ادراک‌شده را تأیید نکرد. استفاده از فنون کاهش فرسودگی شغلی و پیشگیری از آن می­تواند پیامدهای مخرب آن ازجمله بدبینی سازمانی را کاهش دهد. تلاش برای برطرف‌ساختن تعارض نقش و تعارض کار- خانواده در پرستاران نیز می­تواند به کاهش پیامدهای فرسودگی شغلی کمک نماید.

چکیده English

The purpose of this study is to investigate the role of moderating variables in the effect of burnout on nurses' organizational cynicism. The present study is descriptive and survey based on the method and is applied one in terms of purpose. Statistical population consist of nurses of the Imam Khomeini Hospital Complex which a sample of them including 120 nurses was selected randomly for participating in this research. Research tools consist of Maslach and Jackson job burnout questionnaire, Dean et al., cynicism questionnaire, Rizzo et al., role conflict questionnaire, Kopelman work-family conflict questionnaire, Tsui et al., perceived justice questionnaire, and Pearce et al., trust questionnaire which filled out by respondents. Data were analyzed through structural equation modeling and AMOS software. The results show that with increasing the level of burnout, nurses' organizational cynicism also increases. Also role conflict and work-family conflict have an increasing moderating effect on this relationship. Results did not confirm the moderating role of perceived justice and trust. Using techniques to reduce and prevent burnout can reduce its destructive consequences, including organizational cynicism. Efforts to eliminate role conflict and work-family conflicts in nurses can also help reduce the outcomes of job burnout.
