تأثیر انواع حسادت بر رفتار خلاقانۀ کارکنان با توجه به نقش میانجی انگیزه درونی و ادراک از عدالت سازمانی

چکیده
هدف تحقیق حاضر بررسی تأثیر انواع حسادت بر رفتارهای خلاقانۀ کارکنان بود که در این رابطه، نقش میانجی انگیزۀ درونی و نقش تعدیل‌کنندۀ ادراک از عدالت سازمانی نیز مورد توجه قرار گرفت. جامعۀ آمای تحقیق حاضر شامل کلیۀ کارکنان شرکت تولیدی و صنعتی عقاب افشان بود که از این میان نمونه‌ای تصادفی به تعداد 280 نفر در تحقیق مشارکت نمودند. داده‌های تحقیق با استفاده از پرسشنامه جمع‌آوری شد و با روش مدل‌یابی معادلات ساختاری و با استفاده از نرم‌افزارهایSPSS و LISREL مورد تجزیه و تحلیل قرار گرفت. یافته‌های تحقیق نشان داد احساس حسادت از طریق تأثیری که بر انگیزۀ درونی کارکنان برجای می‌گذارد روی رفتارهای خلاقانۀ کارکنان تأثیرگذار است به طوری که این تأثیرگذاری برای انواع حسادت متفاوت است. حسادت مخرب از طریق کاهش انگیزۀ درونی کارکنان مانع از مشارکت آنها در رفتارهای خلاقانه می‌شود اما حسادت ملایم و سازنده با افزایش انگیزۀ درونی کارکنان بر رفتارهای خلاقانه آنها تأثیر مثبتی دارد. علاوه براین، نقش تعدیل‌کنندۀ ادراک کارکنان از عدالت سازمانی در رابطۀ بین انواع حسادت و انگیزش درونی تأیید نشد.

چکیده English

The aim of this study was to investigate the effect of envy on employees' creative behaviors. In this regard, the mediating role of employees` intrinsic motivation and the moderating role of perceived organizational justice were considered as well. The statistical population of the present study included all employees of Oghab Afshan Manufacturing and Industrial Company, of which a random sample of 280 employees participated in the study. Research data were collected using a questionnaire and analyzed by structural equation modeling with SPSS and LISREL software. Findings showed that the feeling of envy affects the creative behaviors of employees through the effect it has on the intrinsic motivation of employees, so that this effect is different for different types of envy. So that, malicious envy prevents employees from participating in creative behaviors by reducing their intrinsic motivation, but benign envy has a positive effect on their creative behaviors by increasing employees' intrinsic motivation. In addition, the moderating role of employees' perceptions of organizational justice in the relationship between envy and intrinsic motivation was not confirmed.
